Caring, Rather Than Money, Makes The World Go Round

There was a Slate article today covering research on motivating employees that seemed well-aligned with the non-profit work environment. The research essentially verifies the importance of providing recognition and a sense of meaning to employees.

Researchers found that small gifts, rather than money, motivated people to work harder. They told one group of workers they would receive 7 euros more in pay than they had been promised when they were recruited. Another group was given a gift wrapped water bottle worth 7 euros and the control group was given no bonus. The cash bonus didn’t inspire any improvement, but those receiving the bottle were 25% more productive than those in the other two groups. The article notes that this increase in productivity more than paid for the 7 euro expenditure.

It’s not that the workers particularly loved their bottles—in fact, in a separate experiment in which catalogers were offered the choice between a bottle versus 7 euros, 80 percent took the cash (and still worked a lot harder). Rather, it was the thought that counted, and simply handing out a few more euros hardly takes much thought. Even offering the option of a gift showed that the employer cared.

An intriguing final version of the experiment underscored the importance, in the eyes of the employees, of the thought and effort bosses put into their gifts. This time, the cash was delivered as a 5-euro note folded into an origami shirt and a 2-euro coin with a smiley face painted on it. The study isn’t without its limitations. It’s hard to imagine that the average Wall Street trader would work harder for a pink Cadillac than a six-figure bonus. The motivational effects of cash surely become more important when the stakes get higher, and gifts probably work best when tailored to the particular set of employees. That’s how you really show you care.

And that, more than gifts versus cash, is really the study’s takeaway. Many employees toiling away in stores, factories, and cubicles are desperate for a sense of meaning in their work lives. Even the smallest gesture of kindness that shows they’re part of an organization that actually cares can give them purpose—and that leads to motivation.

It is widely recognized that people who work in non-profits do so because they valued the purpose and meaning they find in their work. Invoking the obvious disclaimer that it shouldn’t be a substitute for paying people a living wage, a boss providing some validation that what motivates that employee is valued and recognized can keep that person energized.

It probably isn’t a coincidence that the gifts that exhibited the most effort on the bosses’ part elicited the strongest effort on the employees’ part. For all the technology that may separate us, the work environment is still a communal experience and each person wants to know that the others are expending effort and thought on their behalf.

In many respects, this goes back to the post I made last week about the early warning signs that things are amiss with your company. When the board, upper management and lower echelons are each convinced the others are invested and working hard to keep the organization viable, that knowledge permeates that whole organization without anyone giving voice to that fact.

And the absence of that unity will begin to manifest itself in some intangible way as well.

Fine Line Of Being For Art And Humanity

A story on the Slate website revived the question of “what is art?” for me covering a “No Longer Art” exhibition at Columbia University. On display are damaged works which insurance companies no longer consider to be art.

“To give a brief explanation of art that is no longer art: Sometimes the cost of restoring a work of art exceeds the value of the work, in which case the insurer declares a total loss, and the work is declared no longer art—that is, of no market value. The damage can range from obvious to subtle—from a ripped painting or shattered sculpture to a wrinkle in a photographic print, or mold damage which can’t be seen at all. As it wouldn’t do to send the not-artwork to the crematorium—the work might be of scholarly value, or might one day be worth repairing, or might one day be more easily repaired—the work is stored, not dead, but in a state of indefinite coma. The Salvage Art Institute, Elka’s curatorial brainchild, collects and exhibits not-art.”

This seems to imply the work was art based on the intent of the creator and its state at the time of purchase. Often you will see a piece comprised of broken objects, whether they were intentionally damaged or found in that state. Because the artist assembled the broken items with a conscious intent, the piece is considered whole.

Like the philosophical question about how much of your body can you lose before you are no longer considered human, at what point does a work cease to be art then? If a piece of broken glass attached to canvas falls off while it is being mounted, does it cease to be art if that is one piece of 10,000? What if it is one piece of 10? What if it is a piece of blown glass that becomes detached and shatters on the floor?

What of the performing arts? If a playwright or choreographer was explicit in their directions, does a work cease to be art if the lines or movements are intentionally changed by a performance group? What if the performers try to stay true to the original but make mistakes? Are those flubs equivalent to rips, wrinkles or unseen mold damage?

We often talk about giving credit to artists if their work is sampled, but what about the other side of the situation? How much can be changed before the performing group needs to stop referring to the work as the creation of the playwright, composer or choreographer?

Should Baz Luhrmann have called his Romeo and Juliet by some other name since West Side Story smelled just as sweet? Should Arthur Laurents and Leonard Bernstein called West Side Story, Romeo and Juliet?

And then there is the question about who gets to decide if it is art any more? Should we trust an insurance company’s judgement if an artist says a new dent on a beaten piece of metal is inconsequential and it would have had the same appearance if he had decided to swing the hammer 51 times instead of 50? Do we heed the artist if the roles are reversed and he says the piece is ruined; if he had intended 51 blows, that is how many times he would have struck.

I know this conversation has gone round and round many times without conclusion, but I think this is the very core question which connects art with being human. Any other claim of “What it means to be human” is just marketing B.S. This question asks wherein resides the essence and soul of a piece of art. It is just as difficult to determine where humanity and the soul resides in a person.

The great example from college philosophy courses relates to Star Trek transporters which disassemble and reassemble humans. Once Captain Kirk is broken down to billions of atomic pieces, can the being that is reassembled be the same Captain Kirk? Where is that same point of no return for art where what is taken away removes that quality of being?

Crowdfunding Become Crowdinvesting?

In the “stuff you aren’t supposed to do” theme of yesterday’s post, is a piece from Slate about legal restrictions on crowd funding.

While thousands of people can donate to your cause via sites like Kickstarter, SEC rules prevent those same people from investing in your company. If you figure people will donate to people in return for tshirts or other small thank you gifts/services, there is probably a fair bit of potential in getting people to invest in the same project with the possibility of financial return. But the rules say no way.

“Under current law, that is often illegal. A longtime Securities and Exchange Commission rule, designed to protect unsophisticated investors, limits the number of stakeholders certain private companies can have. If you hit 500, you often have to go public. That means opening your books to additional scrutiny and your business to the whims of the market. And being public is just not a feasible option for a tiny business looking for start-up funding. Thus, an artist can receive thousands of $5 donations on a site like Kickstarter, but an incorporated farmer cannot accept investments from thousands of interested small-timers.”

These are some of the same rules that govern investing in Broadway shows and are meant to prevent people from losing large amounts of money because they were not entirely aware of the risks of investing. There is certainly some wisdom in having them.

There are some moves to change this situation. President Obama included such a revision in his American Jobs Act. Even though the act failed to pass, the basic idea has bi-partisan support and some law makers are asking the SEC to change the rules. One petition to the SEC asks for an exemption for investments made in $100 increments as a way to prevent people from losing their life savings. Given that the exemption would mean less oversight of the activities, there is good potential for unscrupulous operators to take the money and run.

Laura Horton at the Legality website has a post that discusses all the legal issues and the efforts to change the rules at length. She reports that the legislation being introduced in Congress, (as opposed to the petition for a rule change to the SEC), would allow a business to raise “$5 million in capital, with a limit on individual investments of the lesser of $10,000 or ten percent of an individual investor’s income.” Horton notes that these companies would be exempt from some of the usual reporting. Hopefully at $10,000 a person, they wouldn’t be exempt from as much as a company getting funded $100 at a time.

Crowd funding at these levels could open the doors for a lot of possibilities, including starting an arts related business. This model might provide a viable alternative to the non-profit structure. It could provide the tools to not only to get an organization started, but also to sustain it over time.

As for how fraud will be prevented, Horton says,

“those in favor of crowdfunding find that investor protection rests on a fundamental aspect of this financing, opening it to lots of people for investment. This “crowd” aspect creates transparency, which may temper the effects of deregulation. There is also a stronger sense of community support through this style of investing. Crowdfunding makes venture capital accessible to small-scale business owners.”

I have to confess some skepticism about this approach being viable in the long run. A crowd can provide good oversight in a small geographic community or when it is performed by investing clubs who meet to research and decide who to fund. My suspicion is that if this type of investment is going to reach any sort of scale, people are going to be doing it over the internet and will rely on Amazon.com type reviews to make their decisions. Presumably, the rating mechanism will be a little more rigorous and have better protections against those who might try to game the system than most online rating websites. It is still likely the system will still be vulnerable to some degree of subversion.

But who knows, it may create a burgeoning industry of companies who meet those soliciting funding and perform objective evaluations and audits. They could post all their findings online accompanied by video interviews, photos of operations, etc for investors to use in their deliberations.
